HR Analyst
Aeroflot is the flag carrier of Russia, the largest airline in the country.
As part of the HR team, which includes recruitment, personnel adaptation support, and employer brand development, we are looking for an analyst.
Responsibilities:
1. Recruitment Funnel Management.
End-to-end funnel analytics across all areas:
- Daily/weekly monitoring of conversion at each stage: response → invitation → attendance → passing selection stages → entry into training → start of work.
- Funnel segmentation by recruitment areas.
- Identification of "bottlenecks" and reasons for candidate drop-off at each stage.
- Calculation and analysis of time-to-stage and overall time-to-fill/time-to-hire.
Forecasting and Planning:
- Forecasting the required volume of incoming flow (responses/attendances) to meet the training group enrollment plan, considering historical conversion rates.
- Scenario modeling: "how many candidates should attend selection to form a group of 20 people" considering conversion percentages.
- Forecasting the workload for recruiters and selection committees.
2. Attraction Channel Analytics and Source Effectiveness (Sourcing).
Channel Effectiveness Evaluation:
- End-to-end attribution: determining the actual source of candidate attraction (first click, last click, multi-channel).
- Calculating cost-per-hire, cost-per-applicant, cost-per-interview for each channel.
- Evaluating channel quality not only by quantity but also by conversion, retention during the probation period, and at 6 months.
- Monthly ranking of source effectiveness and recommendations for budget reallocation.
Market and Competitive Environment Analysis:
- Analysis of competitor vacancies: tone, requirements, advantages.
- Research on "where target candidates hang out": professional communities, forums, social media.
- Preparation of regular digests for the recruitment and HR brand team.
3. Recruitment Quality Analytics
- Assessment of hiring quality.
- Correlation of selection data with probation period performance.
Analysis of Rejection and Turnover Reasons:
- Analysis of reasons for rejection by the candidate (offer decline rate) and by the company.
- Researching factors influencing a candidate's decision to accept/reject an offer.
- Analysis of turnover during training and probation: identifying systemic issues in the selection or adaptation process.
4. Process Optimization and Automation
Process Efficiency Analysis:
- Analysis of recruiter workload: time spent on each stage, identification of automation opportunities.
- Identifying duplicate operations, excessive approvals, ineffective selection stages.
- Evaluating the effectiveness of working with the ATS (E-staff): completeness of data entry, data quality, feature utilization.
Implementation of A/B Testing:
- Testing different vacancy texts, creatives, communication channels, selection formats.
- Assessing the statistical significance of results and preparing recommendations for scaling successful practices.
Development and Support of Dashboards and Reporting:
- Creation and maintenance of automated dashboards for management, recruiters, and stakeholders.
- Abandoning manual Excel reports: transition to self-service analytics.
- Regular reporting to management (weekly/monthly) on key metrics.
Our Expectations:
- Completed higher education in economics, finance, mathematics, statistics, sociology, technical fields, or related areas.
- At least 3 years of experience in HR analytics; prior operational HR experience is also welcome.
- Ability to work with large volumes of data, structure, and analyze it.
- Skill in identifying patterns, trends, and interrelationships.
- Must be proficient in spreadsheets at an advanced level (complex formulas, pivot tables, macros).
- Experience in creating dashboards.
- Basic knowledge of programming languages (e.g., Python) and SQL.
- Understanding of HR processes, key metrics (hiring funnel, turnover, etc.).
- Experience in process automation, ATS configuration, and its enhancement as a business user.
- Analytical thinking, communication skills, attention to detail, ability to work independently and in a team.
- Willingness to work in the office 5/2 (company transport provided). After the probation period, a hybrid work format is possible to a small extent (up to 4 days per month).
